綠色組織文化對雙軸轉型績效之影響—以綠色數位轉型能力與永續訓練投入為中介變項

dc.description.abstract本研究以動態能力理論及訓練投入理論為基礎,以綠色組織文化為前置變項,綠色數位轉型能力、永續訓練投入作為中介變項,雙軸轉型績效為結果變項,瞭解企業在擁有綠色組織文化的情形下,建構綠色數位轉型能力以及投入永續訓練將如何影響組織之雙軸轉型績效。本研究以組織層級進行探討,寄發放紙本與線上問卷予臺灣製造業之中高階主管,共計回收有效樣本為150份,並使用SPSS與JASP統計軟體進行各類資料分析。研究結果顯示本研究之假設皆獲得支持:(1)綠色組織文化對綠色數位轉型能力具有正向影響;(2)綠色組織文化對永續訓練投入具有正向影響;(3)綠色數位轉型能力對雙軸轉型績效具有正向影響;(4)永續訓練投入對雙軸轉型績效具有正向影響;(5)綠色組織文化對雙軸轉型績效具有正向影響;(6)綠色數位轉型能力在綠色組織文化與雙軸轉型績效間具有中介效果;(7)永續訓練投入在綠色組織文化與雙軸轉型績效間具有中介效果。根據研究結果提供以下管理實務之見解:(1)企業應優先塑造綠色組織文化為雙軸轉型之首要策略,以引導組織將永續理念內化,有效應對淨零轉型挑戰;(2)在綠色文化基礎上,同步發展綠色數位轉型能力並投入永續訓練,藉此發展雙軸轉型所需的技術與人才基礎;(3) 針對台灣眾多中小企業,建議其先以營造綠色組織文化為首要目標,並同步採取循序漸進的轉型能力策略,嘗試投入永續訓練資源,以提升雙軸轉型績效。zh_TW
dc.description.abstractBased on Dynamic Capability Theory and Training Engagement Theory, with green organizational culture as the independent variable, green digital transformation capability and sustainable training input as the mediator variables, and twin transition performance as the dependent variable. This research is conducted at organizational level, aims to investigate how possessing a green organizational culture influences the development of green digital transformation capability and input in sustainability training, ultimately impacting an organization's twin transition performance. Paper-based and online questionnaires were distributed to managers in the manufacturing industry in Taiwan. From this distribution, a total of 150 valid questionnaires were returned. Statistical analysis was then carried out using SPSS and JASP statistical software. Based on the research findings conclude that: (1) green organizational culture has a positive impact on green digital transformation capability; (2) green organizational culture has a positive impact on sustainable training input; (3) green digital transformation capability has a positive impact on twin transition performance; (4) sustainable training input has a positive impact on twin transition performance; (5) green organizational culture has a positive impact on twin transition performance; (6) green digital transformation capability has a mediating effect between green organizational culture and twin transition performance; (7) sustainable training input has a mediating effect between green organizational culture and twin transition performance.Based on the above research results, the following management recommendations are provided: (1) Enterprises should prioritize building a green organizational culture as the primary strategy for twin transition, guiding the organization to internalize sustainability concepts and effectively address net-zero transition challenges. (2) Based on the foundation of green culture, organizations should concurrently develop green digital transformation capability and invest in sustainable training to establish the necessary technological and talent foundations for successful transition. (3) For the numerous small and medium-sized enterprises in Taiwan, it is recommended that they prioritize fostering green organizational culture. Simultaneously, they should adopt a phased approach to developing transformation capabilities and strategically invest in sustainability training resources to enhance their twin transition performance.en_US
